Recent studies show that attrition rates for outside hired executives are high. Some say between 30 and 50%, and many of these failures will occur within the first two years. The statistics are not much better for internally promoted leaders. The first 90 days of a new leader's tenure will often determine ultimate success or failure. Onboarding programs are prolific and helpful, but they are not designed to prepare new leaders to secure early successes while avoiding costly mistakes. Something else has to be done to reduce this alarming attrition rate. The author is a veteran executive recruiter and coach. He is Executive Vice President of Executive Integration Services for one of the world's top ranked executive search firms. He has placed leaders from director to public company CEO in the US, Asia and Europe. While an organization development executive in the Fortune 500, he developed and refined a New Leader Integration "pre-boarding" process that significantly compresses the time it takes for new leaders to be fully effective. An internal or external change management consultant oversees this process. Michael Burroughs is a veteran executive recruiter and coach. His new book, Before Onboarding, outlines a proven process in the area of New Leader Integration. He is the ONLY executive recruiter who provides an "Executive Integration" process at the conclusion of a search. He also performs this service for organizations promoting leaders from within or sourcing them through their own staff recruiters.

Why is this important? Studies show that 40 to 50% of outside hired senior executives ultimately fail in their jobs. Internal promotees succeed at a higher rate (but not by much). Moreover, what happens in the first 90 days a new leader is on the job often determines his or her ultimate outcome.

Michael's process focuses on the first 90 days. New leaders are fully prepared to secure early wins; avoid costly, preventable mistakes; and sustain their early successes long term. His is a "pre-boarding", facilitator-led process. It begins when an offer is accepted and culminates 90 days after the start date. As an Organizational Development practitioner who has performed numerous new leader integrations, I can tell you that this book is outstanding. Whether you're an HR executive, HR consultant or a corporate executive, this book is a must read. The number of new executives that fail in their jobs is staggering. This process, that is so well described in the book, has the ability to reduce that number significantly. The book is an easy read that provides all the necessary information to really understand how this works. Using a facilitator who is skilled in this process can be a huge boost to any organizaton hiring or promoting a new executive. If you're going to do that, it would seem to make sense to have the author, Mike Burroughs, perform that function for you. He obviously really knows his stuff!

I've also seen this process used at supervisory and middle management levels in organizations with very positive results. Effective leadership is more important now than it has ever been. The tools and concepts described in this book can go a long way to ensuring a new leader's success.

Whoever thought that a book focusing on "preboarding" would be such a gift. This book was really informative on a subject that receives too little attention. And like a good novel, I couldn't put it down. The writing style drew me into the message and taught me some excellent tools for how to bring a leader on board to a new organization.

Burrough's advice and concepts in the book will be a terrific aid to executives, in almost any industry, who are in a position to hire a new executive leader. This book will make a world of difference for senior HR folks, CEO's and Boards who want to get their newly hired senior leaders off to a good start. Even better would be to contact the author, Mike Burroughs, and get his help in bringing on board a new CEO!

As a member of a national non-profit Board of Directors, I participated in an extensive search and, subsequently, the regrettable firing of a new CEO within 8 months of his coming on board. Needless to say, I certainly wished we had availed ourselves of the New Leader Integration (NLI) process. What a waste of time and money we could have prevented had we utilized the process Mr. Burroughs succinctly describes in his very important book, Before Onboarding. Had we thoroughly prepared and used the types of questions Burroughs suggests for our entire Board of Directors, the CEO's new peers and his direct reports, and followed the basic sequence of the NLI process, we could have easily avoided the organizational disaster that we experienced. And, of course, as Burroughs sympathetically points out in his Afterword, there is a tremendous toll to be paid by the candidates' family when the organization fails to properly integrate their new executive. Since the fired CEO was a personal friend of several Board members, ours was a mistake that many of us sincerely regretted.
